Although this high degree of accountability might seem appropriate to the media and public at large, the reality of understanding effective coaching is more muddied. Effective coaching is complex and multifaceted and occurs within a chaotic, unpredictable, and often uncontrollable environment; that is, it is characterised by an incongruency between intended performance goals and actual results (Jones & Wallace, 2005). The emphasis on winning and the context of football coaching contribute to problematising effective coaching. Therefore, in this chapter, we highlight the problematic nature of judging coaching effectiveness; for example, the varying criteria for assessing coaching effectiveness. Furthermore, we considered the definition of coaching effectiveness in terms of athletes’ outcomes, coaches’ knowledge, and the saliency of context (Côté & Gilbert, 2009). Coaches have obligations to help players flourish through football and contribute to both professional and personal development. These developmental outcomes are contingent upon the quality of the coaching experience. The discussion on the complexity of coaches’ work, the differing tasks and roles of a football coach, will hopefully invite coaches to question and reflect on their current practices, and consider the nature of their impact on players, and what is the evidence of that impact. Finally, effective football coaches should strive to be lifelong learners to provide football players with quality sporting experiences.

Undersökningen är genomförd i tre steg:

1. Observationer av de tre elittränarna i rollen som coach under en tävlingsmatch. Dessa obser-vationer är gjorda utifrån ett eget författat observationsprotokoll.

2. Halvstrukturerade intervjuer med en assisterande tränare och en lagkapten, inom respektive idrott, för att få deras syn på tränaren ifråga.

3. Halvstrukturerade intervjuer med de tre elittränarna.

De undersökta tränarna har en tydlig självbild. Denna självbild förstärktes genom observatio-ner och kompletterande intervjuer. Alla intervjuade tilltalades av de aktuella tränarnas lugna coachstil. Tränarna är präglade av sin idrottsliga uppväxt, de har många av sina värderingar därifrån. De är kunniga och noggranna i sitt arbete och strävar efter att skapa en positiv och stimulerande miljö. Kommunikation är ett arbetsredskap. Coacherna har många gemensamma nämnare, exempelvis: uppväxtmiljö, långa karriärer inom respektive idrott, engagemang, öd-mjukhet och situationsanpassat ledarskap.

De tre undersökta tränarna har i mångt och mycket samma arbetssätt. De sätter laget och den enskilde spelaren i fokus under såväl träning som match. Vid dessa tillfällen har tränarna total koncentration på laget och spelarna. De arbetar mycket hårt för att laget ska nå framgång. Vä-gen till framgång kan bero på tillfälligheter, men hårt arbete och ödmjukhet inför uppgiften, här och nu, ger troligtvis utslag i det långa loppet.

The purpose of this essay is to compare three male elite coaches’ way of working, analyze their views on coaching, as well as describing the road to success.

How can the background of the coaches´ be described?

What are the three coaches’ views on coaching, and how do they coach in real life?

What do team colleagues and team players think of their trainer, as a coach?

If there are any common factors for the coaches, could they be identified?

What are the factors for success?

This study focuses on bandy, soccer and ice hockey and is carried out in three steps:

1) Through observations of the trainers in their roles as coaches during a

competition match.

2) Through semi structured interviews with one team colleague and one

team player from each sport.

3) Through semi structured interviews with the three coaches themselves.

The coaches have a clear self-image, which was confirmed through observation and supplementary interviews. All the interviewees like the coaches’ calm coaching style. The coaches are formed by their athletic upbringing, from which many of their values have derived. They are knowledgeable and precise in their work, and strive to create a positive and stimulating environment. Communication is a basic work tool. The three coaches have many things in common, for example upbringing, long careers, commitment, a humble attitude and well-adjusted leadership.

The coaches’ way of working is, in many respects, carried out in the same way. They put the team and the individual player in focus, both during practice and matches. They work hard in order for the team to reach success. The road to success can depend on chance, but hard work and a humble attitude toward the task will most likely yield better results in the long run.

Brighton head coach Roberto De Zerbi explains his footballing philosophy

At Coverciano, Italy’s national coaching academy in Florence, Roberto De Zerbi produced a thesis on his footballing ideas.

The document is being showcased by the way Brighton & Hove Albion play in the Premier League as De Zerbi approaches his first anniversary as head coach.

He has stayed true to principles that were established once his thoughts turned to coaching when his career as an attacking midfielder was winding down with Cluj in Romania and a decade ago at Trento, the last of the 12 Italian clubs he played for.

The result is a style of building from the goalkeeper, constructed with forensic precision, to release the players with individual quality to make a difference.

Former Liverpool and England midfielder Adam Lallana , speaking to  The Athletic six months into De Zerbi’s reign, said that the 44-year-old had  “just made football (make) so much more sense to me since he’s been here”.

Skipper Lewis Dunk told reporters when the central defender was with the England squad last week: “I see football in a completely different way since the new manager has come in.

“The idea of what I did before, I thought it made sense. But when you learn something completely different, you believe in it and this makes sense. You think: Why didn’t I know this?”

Brighton are sixth in the table four matches into De Zerbi’s first full season in charge — their finishing position last season to qualify for the Europa League .

As the stakes get higher, De Zerbi’s methods remain in tact. “The idea of the coaches is in progress every day, every week, every month,” he says, speaking to The Athletic at the training ground in Lancing with occasional assistance from translator and head coach assistant Enrico Venturelli.

“You can change something, you can do something different, you change depending on the players, but the DNA is still the same. The DNA of the play is myself, my character, my history, my family, what I was like as a player. I keep myself inside of my work.

“I have the idea clear in my head. We are able, everyone, to speak about football, but speaking in details in different situations, the changes, the solution, is different.”

Florence is a three-and-a-half-hour drive south from Brescia, where De Zerbi grew up watching his local team with his dad, Alfredo.

Brescia were one of five clubs he served on loan in his homeland during a playing career that began at the AC Milan academy and peaked at Napoli .

He only made three appearances in Serie A but his experiences, good and bad, helped to shape his philosophy as a coach.

“I want to enjoy,” he says. “I’m living a dream and to live a dream you have to enjoy. I’m enjoying it a lot, being in Brighton, Shakhtar (Donetsk), Sassuolo (his former clubs). First of all is to enjoy.

“Second is to keep the mentality when I was a player. I wanted to be a protagonist on the pitch. To be a protagonist you have to keep the ball, to have the ball.

“From it starts the ball possession. I was the No 10. You win the game through the No 10, No 11, No 9 and No 7, because they are the players with more quality.

“And to show their quality they have to be put in the right situations to play. And so starts the build-up, because we have to reach the No 7, No 9, No 10, No 11 with the ball in a good situation.”

The attacking players at Brighton are thriving under De Zerbi. Left winger Kaoru Mitoma and 18-year-old centre-forward Evan Ferguson , for example, have been lethal, contributing 26 goals and 15 assists between them across a combined total of 77 appearances.

Is what we see from De Zerbi’s Brighton now born partly of frustration at what it was like for him as a player?

“Yes, because when I was a player, I didn’t decide,” he says. “I was a player and I had to follow the rules. Here, I can decide the rules and I want to put my players in the best condition to enjoy (themselves), because we are lucky to play football, we are lucky to work in football.

“It’s not frustration, the focus is different. I’m really lucky, because I have another chance in my life. It’s like to live two lives, one life as a player and one life as a coach.

“I can improve from the mistakes in the past and I can do better, I can live another life in a different situation.”

De Zerbi’s style revolves around luring opponents who press high or low, choosing the right passes at the right moment and the right movements.

When it does not work in the way he wants it to, it is plain for all to see in the technical area.

Dressed in black slacks, white trainers and a black sweater with the sleeves always rolled up — ready for work — he exudes passion, gesticulating constantly and talking loudly to himself and his staff. That has, occasionally, got him into trouble since he arrived in England. He has received a red and four yellow cards and had to sit in the stands for the home games against West Ham United and Grimsby Town in March, games Brighton won 4-0 and 5-0.

The pride in supporting Brescia alongside his father and what the game means to fans has stuck with him.

“I took from my family the style of work,” he says. “I love working seriously. The job is important. I took from my family the respect for the fans. I was a fan of my city, my team, my club, Brescia, and it’s important that players respect the fans.

“The fans pay for their season tickets and when we play with the shirt we are playing for them, for the club, for the people who work inside. They don’t play on the pitch, but they work for the club and the fans…we can change teams but the fans stay forever.

“We have to know the importance of the fans and to respect the club.”

De Zerbi has attained another of his deep-rooted principles — a burning desire to make a difference — since launching his coaching career with Serie D amateurs Darfo Boario a decade ago.

“The other thing from my family was to try to become a protagonist,” he says. “I started my career off as a player in a small team (Padova on loan) and I reached a high level.

“As a coach as well, because I started from the fifth division in Italy and after ten years I am working in the Premier League. So, I’m proud of the behaviour to become a protagonist.”

Although De Zerbi is confident in his ability as a coach, there was a moment early on in his reign at Brighton when he wondered about amending his attacking style.

A tough set of fixtures, launched by a 3-3 draw at Liverpool and a 1-0 home defeat by Tottenham Hotspur , yielded only two points from his opening four games when he faced a daunting task against Manchester City at the Etihad.

It pitted him against Pep Guardiola, another former Brescia player and his biggest influence as a coach since De Zerbi travelled to the Dolomite Mountains in north east Italy when he was starting out with Darfo Boario to watch the Spaniard in pre-season training with former club Bayern Munich.

De Zerbi had a meeting with his staff the day before the Manchester City match to discuss whether to be more defensive or to stick to his adventurous approach.

His side lost 3-1, but the game was closer than the score suggested. They performed with uninhibited swagger.

Briefly, had there been doubts? “Yes, of course, but not for me,” De Zerbi says. “I had in my head different ideas, but I have to respect my players.

“And before you are playing against the best team in the world — because Man City were and are the best team in the world — it’s normal to think if you have to change something, a change in strategy, but I was not ready to change my philosophy. I can’t change my idea.”

That defeat against City was the prelude to a run of six league wins out of eight, which included victories against Chelsea and Liverpool.

Brighton have achieved their highest-ever top-flight finish and a place in Europe for the first time under his ambitious command.

De Zerbi lives and breathes his ideas incessantly through his love for the game. Tony Bloom, Brighton’s owner-chairman, describes his head coach as being “addicted to football”, which is an accurate assessment.

De Zerbi says he doesn’t need a release valve, a way of switching off. “Why?” he asks, incredulous at the suggestion. “Sincerely, if I love working in football, if I love watching the game on TV, if I love speaking with my staff or other people about football…it’s not work, it’s not a job, it’s a passion.

“There’s not a right time to show your passion — passion is 24 hours a day. It’s not a problem. If I want to enjoy I speak about football, if I want to work I speak about football.”

It is an addiction that is reaping rich dividends for De Zerbi’s version of Brighton.
